Need For Talent Alignment
While traversing the city’s central business district recently, I encountered an interesting training delegate of 2010. Our then interactions with Janet (name changed), a lawyer by profession, are still very memorable. We were methodically pacing through our three day business leadership and performance management training seminar, for the 20 or so executives of their city based professional business organization. On the 3rd day, I circulated a copy each of one of my published articles on personal development strategy.
The same was supposed to sensitize discussions, especially during the motivation session of the training program. But alas, Janet took the article rather seriously. In fact, she variously underlined the contents, as she continued reading. This attracted my curiosity thus approached her seeking to know why she was taking the article so seriously, yet, no exam was envisaged on the same.
“This is a God sent opportunity. We are currently experiencing serious family crises, occasioned by our son, Harrison. He is now supposed to join university, but there is a setback. The father who is a doctor is determined to have the son become like him, whatever it takes. He has sworn not to pay school fees for any other course. Harrison on the other hand can’t stand the father’s ideas, yet he doesn’t have the courage to communicate the same.”
“If anything, he locks himself up in the bedroom and starts drawing cartoons and other funny things. Personally, I have not been supporting my spouse, even though unsure of how to help Harrison. But, now I know what to do. The first step is to share this article with my spouse.”
Much later, Janet revealed that Harrison was finally enrolled for a degree in Fine Arts, in one of the Universities. Wow! This was a 90 degree turn from the medical course that he could otherwise have pursued. “He does not even bother us with pocket money anymore as he makes enough from his own creative works,” volunteered the still excited mother.
Meanwhile, our recent CBD meeting confirmed that Harrison is no longer a student. Rather, he is a polished Fine Arts professional who is constantly horning his prowess in different ways. The sky seems to be the limit for this gentleman. Now, how many educated Kenyans have lost opportunities of pursuing their passions, courtesy of the influences of their mentors, guardians, parents, peers, teachers and more?
How many Kenyans are wasting away in organizations pursuing poorly aligned careers that yield challenged job satisfaction and progress? How many employers are losing out because the careers of their human capital are misaligned? How many organizations are unable to unleash their full potential because their employees can’t likewise unleash their own? How many professionals are contributing to numerous errors and omissions for being in misaligned careers?
In one of our talent alignment motivational seminars, we use laminated pictures of two cows. On one side is a well groomed Boran heifer, which almost resembles a bull. On the other hand is a beautiful Friesian heifer. Training participants are asked to analyze the similarities and differences between the two. The most prominent difference as it emerges is that one is genetically wired for the production of milk, whereas the other is meant for beef.
Asked which is better of the two, most delegates get it right. They indicate that it all depends on the need at hand. The Boran cow is ideal if one wants meat, whereas the Friesian is perfect for milk. All are agreed that none of the species can substitute for the other. Doesn’t the same case apply to us human beings? Aren’t we each genetically wired differently?
Indeed, some are meant to be excellent scientists and practitioners in exact science oriented careers. Others are meant to excel in artistic oriented careers and vocations. Doesn’t failure to make these distinctions, as we pursue higher education lead to gross misalignment of talent, thus misallocation of resources? It is no wonder then that most professionals today can’t have their annual licenses renewed without Professional indemnity insurance policies.
Meanwhile, Jack Welch, the former long serving CEO of General Electric Corporation conceptualized what he called the vitality curve of human productivity. It says that high performance is achieved by 20% of organizational employees. Average performance is achieved by 70% of the employees, whereas 10% of employees yield below average performance. Accordingly, Jack Welch recommends that those in the 10% category are liabilities to organizations, and should be made to exit.
The question is; who is to blame for this poor performance? Further, who is to blame for recruitment of below average performers? Obviously, many will heap all blame to the school system and national authorities, who are themselves the products of the same challenges. But, can something be done to immediately redress the situation?
In the same motivation seminar, we have another set of laminated pictures. On one side is an image of the former Thika Highway, which was renowned for its fair share of traffic gridlocks. At times, it resembled a huge packing bay. Numerous man hours were wasted during the gridlocks. Therefore, the image denotes inefficiency at its highest level, a fact that is easily appreciated by the training delegates. But, could this be akin to individuals and therefore organizations with challenges in talent alignment?
Mind you, we all experience numerous impediments whenever our talents are misaligned. That makes it difficult for us to be passionate in whatever we do. At the same time, we will never be creative or even innovative in the careers we are pursuing. It is therefore difficult to fit in Jack Welch’s most preferred sector (20%) of the vitality curve. Ideally, ‘our duty is to be useful, not according to our desires, but according to our powers.’ It is hard to disagree with Henri-Frederic Amiel, who also advocates that we are each powerful in our own ways.
In the meantime, the other image depicts today’s Thika Superhighway. It’s so efficient that it has become dangerous to drivers and pedestrians as well as all other users. This highway is similar to organizations driven by human capital, whose talents are properly aligned. They are creative and innovative. They are consistently endowed with enthusiasm and infinite passion.
Effectively, such organizations are dangerous to their competitors. They will continually achieve and maintain the desired competitiveness. More still, they will attract, maintain and defend the desired market share. Should achievement of such situations be pipedreams or harlequin tasks?
The truth is that proper alignment is actually achievable, especially with regard to personal/organizational perspectives. The good news is that all the aforesaid assertions will easily resonate with those who have or will experience our motivational seminar titled ‘Purposefully Working SMART.’ The same forms a sound foundation of practical knowledge on all these and more attributes of performance.
Mostly importantly, the alignment is presently inevitable, particularly in a dynamic, highly competitive and now globalized environment. Keep remembering that “If you want to transform your organization, forget want you don’t have; instead focus only on what you have,” Robert Greene, Strategy Author. That should henceforth be the spirit. The thing is how many engineers, doctors, lawyers and others are misplaced, thus becoming the source of errors and omissions that would never have occurred? Let’s check that in 2015 and beyond.
